The Issue Of Underage Drinking - 928 Words

The issue of underage drinking has been constant for many years. The law for the minimum drinking age allows people 21 and older to legally drink alcoholic beverages. It is hard to enforce this law especially on college campuses where lots of underage drinking takes place. Someone that is 18 and older can get into some clubs where they are getting drinks even though they are not supposed to. There is a level of responsibility they needs to be taken when people are drinking. They should know how to handle themselves when alcohol is in their system. Consuming too many alcoholic beverages can cause health issues, behavior issues, and have other harmful effects on a person. The issues that come along with drinking alcohol will affect teenagers and college students more than it would affect someone that is 21 or older. The minimum drinking age law should remain at 21 to keep more young adults from encountering issues associated with drinking. Young adults that are in the age range of 18-20 are more likely to be more reckless than someone who is older and more mature. Adolescents hit the age of 18 and feel like they are grown and finally able to do what they want to do. Some have already started drinking alcohol and will start to drink it more frequently. Having alcohol in their systems will cause their behavior to change and could affect their rationale of thinking. Worst Service Encounter

Question: Discuss about theWorst Service Encounter. Answer: Booking a cab from a well-known company, with the intention of avoiding the last minute problems is quite usual these days. Having the similar mind set of avoiding the end moment problems, I booked a cab for myself, my sister and her daughter because we need to attend the birthday party of my nieces best friend. I booked a cab with Uber, which is US based company and is considered to be one of the best Malaysian road taxi service providers. At 3:00 pm, I booked a cab from Uber by their mobile application for a 4:30 pm departure. While booking the cab I entered my sisters mobile number because I had an important meeting for half an hour with a client near my place at 3:40, so I did not wanted anyone to disturb me during that time. At 4:00 pm I got a call from my sister and she told me that she has received a call from Uber personnel about the cancellation of the cab because of unavailability of cabs in our area. At that point I was in a meeting with my client, I found myself in a condition of looking for more option instead of focusing on my work meeting. While I was trying to discover other options, I received a SMS from Uber with the cab drivers details. But I momentarily understood after having a talk with the driver that his cab was 30 miles far from my place, so it will not be of any benefit. After placing many efforts talking to the Uber customer care looking for supplementary options, I comprehended that my 7 year old niece will miss the much awaited party of her best friends birthday. I did not wanted my niece to miss the birthday party, so I quickly raped up the meeting and went to home, I continuously tried to contact the Uber customer care requested them to provide me with another taxi and told them about the urgency. After convincing them for about 39 minutes, I was provided with the cab which will be taking another 20 minutes to reach my place. By the mean time the driver reached our place, we were already late for the party as it was 6:30 pm and the party timings were 5:00-8:00 pm and it was approximately 1.5 hours travel to reach the venue, as I did not wanted to disappoint my niece and we thought of taking the risk and started our journey for the venue This was not enough regarding the Uber services, the moment we entered the cab, the driver began talking on his phone, so after few minutes I interrupted him politely told him not to talk over the phone while car is being driven by him, as it could lead to accident or fines. Also, he did not switch on the car AC. I told the driver to switch on the AC, since it was quite hot at that time. Abruptly he started shouting at me for questioning him to switch on the car AC began misbehaving with me with bad words. Then, I called the Uber customer care again requested them to either change the taxi or ask the driver to behave properly with me, because I was not able to tolerate the driver any more. As soon as I called the customer care, he started shouting more loudly at me with all kind of curse words in front of my sister niece. He snatched my mobile disconnected the call, so that I am unable to call anyone. He started threatening me to take the complaint back from Uber, because if the complaint is lodged, he might not get his day bonus. At that time I decided to file a complaint against Uber for employing such arrogant manner less drivers and not checking their background properly. As I was with family and did not wanted them to be harmed in any ways, I assured the driver to take the complaint back. I decided to get down from the cab in the midway and took an auto and went back home (Zeithaml Bitner, 2009). Service Recovery (Steps taken by Uber) Service recovery comes into play when something goes wrong, while delivering the service. The service delivery organization ideally takes action to make sure that the customer who has taken the services gets the desired outcome and also the organization tries to rectify their own process, so that they do not face any such failures in future (Kotler Armstrong, 2009). When I reached my home and recalled the complete experience with Uber personnel, I decided to provide a detailed review about my wicked experience next day, because the complete day was very frustrating and tiring (Regan, 2013). However, I dropped a tweet at Twitter about my experience on the services offered by Uber that forced the corporation to respond instantly. The Tweet made by me is as follows: Uber spoiled the party today, Completely Unreliable with Manner less Drivers. Well share detailed review tomorrow. In reply to the tweet, Uber responded to me with the immediate apology and requested for the order details: Regret for the inconvenience cause. Pls. share your CRN with us. Well check back, set right make food for what went wrong While sharing my order details, I mentioned clearly that there is nothing that can be done to control the damage at this point of time: @Uber 238900. Now you cant do any damage controlL. Had awful experience Uber stated that they will be calling me within 48 hours as per their commitment, I got a call from the Senior Customer Relationship Manager at Uber, I told him about the complete experience also about how the driver misbehaved with us. I told them that I am frightened that the driver could possibly attack us, if job is lost by him because of my complaint. Cab driver knew my address as he came to my house to pick me up. The CRM manager calmly listened my whole experience and after listening he apologized once again. The manager also mentioned that he has listened to the complete conversation which I had with Uber customer care and the driver without any defence he made an apology for the incorrect cab allotment and the driver misconduct. The manager assured me that theyll not let this experience repeat also assured me about me my family safety and will take proper actions against the driver. Also, they assured me that they will do something to make up for their mistake; however these commitments did not affected me much because the party was already missed by my niece (Levitt, 2011). After explaining the complete situation to the Manager of Uber, I felt little relieved; however, I did not changed my mind regarding dropping a thorough review the worst experience with Uber After the big hectic day comprehensive narration of my worst experience to the manager of Uber, I went back at my place was pleasantly surprised to know that my niece was happy with the gift she got from Uber. It was a box of cake the following message was attached with the box: The message from Uber touched my soul I lastly decide to forgive Uber after seeing the smile on the face of my nice. And obviously, I also dropped the idea of writing a detailed bad review about the organization. Hence, a frustrated customer like me was efficaciously turned into a Brand Advocate for Uber Cabs. The instance above was the worst service encounter of my life; however the management of Uber with their service (i.e. the intention of care for us) was able to turn the worst experience into the best experience of my life (Piercy, 2009). Consumer Decision Making Process Need Recognition: As my niece had to attend the birthday party of her best friend, we realized the need of the cab, as our car was not available at that time. In order to reach the venue at right time, we required the cab (Holley, Pieracy Nicouland, 2010) . Search for Information: Once I decided to book a cab, I searched for various cab providers, read the online reviews of the past customers and shortlisted few renowned cab service providers like Uber, Rapid Kl Grabcar (Cavusgil, Ghauri Milind, 2012). Evaluation of Alternatives: After gathering information from different internet sources, I evaluated each and every option on the basis of their ratings and customer reviews. I calculated advantages disadvantages of each of these cab service providers (Boone Kurtz, 2012). Purchase Decision: After evaluating various options of cab service providers, I decided to book a cab from a renowned Malaysian cab service provider, i.e. Uber. I( chose Uber because it was recommended by my friends, relatives as well there qwere quite good customer reviews available over the internet. Some of the good reviews talked about their professional behaviour, punctuality reasonable. Post Purchase Decision: After taking a ride with Uber, my reviews were quite opposite to what I read on the internet, because on the first encounter I was so frustrated with the service provided by them, there was no punctuality, as on the first go the cab was cancelled and then when it arrived it was very late, also the behaviour of the driver was not at all good (as discussed above), which was not at all acceptable and I decided to right a negative review for them and also thought of registering a complaint. However, the call from their relationship manager the cake delivered at my door step changed my mind and I was quite impressed by their approach, their approach changed my view for them and at the end I ended on a positive note (Rathmell, 2012). Now tasked with human resource planning, recruiting and selecting qualified candidates, continual development of personnel, and labor relations, the Human Resource Department is multifaceted, not just keeping records any longer. The world of HRM became a technically advanced organization with the advent of computers and the internet. Tasked with keeping up with current development in technologies, Human Resource Directors constantly research new trends in education, planning and recruitment. This paper will attempt to identify different aspects of the HRM and how they entwine to create an atmosphere for shaping employee development to achieve organizational goals and objectives. Equal Employment Opportunity (EEO) and Affirmative Action (AA) focus on issues relating to nondiscrimination and equality throughout all levels and sector s of society which guides how corporations conduct business nationally and international ly ( Andrews, Hopkins, Persons, 2014) . In e arly effort s to right the wrongs of previous generations, attempts to correct discrimination in various layers of society have fallen short with enacting measures such as hiring quotas. In some cases, permitting hiring quota programs went to the extreme and resulted in "reverse" discrimination. With passing the Civil Rights Act of 1964 (Title VII, July 1965), Human Resource Departments needed to shift hiring practices which are now subject to Federal Government oversight. Title VII prevents discrimination of employing an individual because of race, color, religion, sex or national origin. However, in the attempt to comply with the Civil Rights Act, it was often disclosed less qualified minority candidates were hired to satisfy Title VII. Courts have often struck down the concept of rigid and inflexible quotas , rather , the essence of the law is to promote measured change in the way companies hire, advance or even terminate its employees ( Andrews, Hopkins, Persons, 2014) . In the case of Ricci v. DeStefano , a New Haven, Connecticut re ghter s eeking to qualify for promotion took the examinations given by the city. When the examination results revealed white candidates received higher scores than minority candidates, the city, "faced with a prima facie case of disparate-impact liability," threw out the test and made no promotions (Turner, 2014). The fire fighters sued the city and were success ful in proving the issue of reverse discrimination. The ultimate purpose of EEO/AA is to give all prospective candidates and current employees the opportunity for employment free from biases and discrimination. Human Resource Managers should put forward candidates solely upon their qualificati ons for the job and achievements while employed, not because of race, sex, national origin, religion, and later sexual preference. Managers and Directors have the difficult task to ensure EEO/AA practices are dispensed equally and equitably. Using these ideals and goals as a basis to manage my department, I must thoughtfully review all decisions with regard to those people charged to me. Although legislation like Title VII provide the vehicle for equal treatment under the law, it is front line managers who must apply the idealistic concepts these laws represent. This is no easy task, especially in light of today' s society and internalized values. Today's marketing of human capital has changed the way organizations manage or leverage their employees. Conventional methods of employee employment such as advertising, interviewing and eventually employing the most qualified candidate may soon face drastic changes such as contract employees and outsourcing services to different companies. The availability of qualified candidates plays a huge issue in the changing face of Human Resource Management. HR Directors need to evaluate the organization's goals and objectives on a constant basis. Through employee engagement HR can appraise the climate of the company, spotting any weakness in employee relations. Constantly checking the temperature of employee satisfaction with current organizational conditions is a key factor in projecting future shortfalls in employment resources. I am also a strong believer that this document indirectly helped lead to one of the key parts leading to the American Revolution, The Declaration of Independence.   Ã‚  Ã‚  Ã‚  Ã‚  Thomas Paine had failed in other lines of work as a corseter, seaman, and tax officer. He then met Benjamin Franklin who helped him immigrate to Philadelphia, where his journalism career began. Without his passionate, convincing words we may never have had as many colonists with a patriotic state of mind.   Ã‚  Ã‚  Ã‚  Ã‚  I’m sad to say that after this great contribution to his country he returned to England, engaging in other mishaps. He was incarcerated for not endorsing the execution of King Louis XVI. While in jail he became an atheist and wrote â€Å"The Age of Reason† which became the first section of the deist-atheist text. At least he helped influenced the American Revolution, and that’s what I think we should remember him by. As for the Declaration of Independence, I believe that his words influenced the representatives of the states, as well as the average American. On July 4th 1776 the thirteen states unanimously passed the Declaration of Independence, which was written by Thomas Jefferson. He was chosen because of his well-known skill of legible writing. Community Health Needs Assessment (CHNA) Essay

In the recent Community Health Needs Assessment (CHNA), orthopedic cases are projected to increase in the Trinity Hospital over the next five years. The assessment displayed that orthopedic cases are likely to flow from 11,800 to 17,338 (+46%); joint and spine procedures by 30%; and outpatient joint and spine procedures are expected to rise by 350%. The assessment highlighted the orthopedic services and the needs of the Trinity community. Some of the needs were shortage on physicians and specialist, gear, physical therapy services, and surgical suites. When looking at the business side of things you must understand supply demand. When demand rises and supply goes unchanged, a shortage will follow leading to greater costs equilibrium and if demand does not change and supply drops a short happens. This means there will be an increase in the overall revenue because of the rise in the demand for the orthopedic services. The community has a high demand for orthopedic services so it is and the population size for the aging community is growing so it is likely these services will be at an all-time high in five years. A recent needs assessment displayed that the current orthopedic cases are expected to rise 46%, with a 30% growth in inpatient joint and spine procedures. As expected outpatient joint and spine procedures are projected to grow by 350%. The orthopedic center is in a high demand area and the numbers show a defined market area within. There are also two private local hospitals in competition with very good orthopedics programs, which makes the need for Trinity’s to have a strong orthopedic program. Research shows that the main location is within the community with a projected population growth of 4%, this sets the demand for a quality orthopedic program to cover the growing community. The needs assessment shows that with an established orthopedic center, it is possible that we are able to provide everyone in the Trinity community with quality service for. It would be very feasible to develop the new center right away in order to meet the demands of the community and provide adequ ate treatment and services with adequate equipment. The orthopedic center development should allow us to incorporate an international trend of providing quality healthcare for all citizens in the community and spending less money. Regardless of the ability to pay we must also look into ways to reduce spending and still providing quality healthcare. The development of a plan that will allow patients to be treated despite financial ability  and health insurance could also help us meet the demand in the community. While our country does not offer a national healthcare system, our facility can incorporate the international trend. In addition to developing an integrated health system developing a selective groups of physicians and healthcare workers to provide adequate services. Currently there are two groups that are moving in the area. Fortunately one group has recently secured office space to open a branch of orthopedic practice on campus with the Trinity community, which helps us move to the integrated healthcare system. This benefit s the Trinity community by providing more services and quality programs to assist more patients. The ultimate goa at Trinity is to provide quality healthcare to all citizens of the Trinity community Robotic surgery and current digital equipment would be complementary to the new orthopedic center in surgical units. In addition to this we are able to accommodate the demands of orthopedic cases we deal with in the facility within our surgical units adequately. The development of the surgery facilities provide the advantage to recruit orthopedic groups that desire to be closer to Trinity and apply for privileges for the facility. There are currently twenty operating rooms that are equipped with the basic setup necessary to accommodate the orthopedic program. The rooms are equipped with two CT scanners, MRI scanner, X-ray, nuclear medicine, mobile PET scanner, and ultrasound services. The nursing staffs at Trinity are devoted and skilled which helps increase orthopedic nursing certification rate to 75% showing that this is a strong area in the facility. Although we may not be highly recommended the drive towards patient quality care it is a major part of the increase in demand of services. Even though all our service lines compliment the orthopedic program, it is clear that we can work hand- in- hand to develop a valued healthcare system and meet the demands, not only for patients but all hospital staff as well. The recent research shows that we could cut cost by building a new 5000 square foot physical therapy/rehab center adjacent to the Trinity campus. The new building costs estimates to about 600,000 verses 700,000 to purchase the space adjacent to the Trinity campus. In order to expand the services by adding a radiology department and have two MRI machines could cost approximately $3,000,000. Currently in the capital reserves we have 25,000,000 so this would be feasible for this service line expansion. Adding an orthopedic center could potential gain approximately 2100 new surgical cases and also gaining about 6500 visits in physical therapy. This can bring the profit margin to about $2,171,500. According to the five year projection plan, it is projected that there will be about $25,000 in gross charges per orthopedic surgical case. It is also clear that there is a $275 in gross charges per physical therapy treatment. 31% is the ratio of cost in charges when calculated. The Medicaid, Medicare and self- pay patients are at an all-time high right now so it is projected that the orthopedic program will increase in revenue and gain more pay-in patients. Developing a bundle payment program can allow the patient insured and uninsured an opportunity to get quality care and treatment in an affordable manor. A community hospital with the orthopedic center in it will be great in the future to help increase utilization, and also make-up for the decreased volume seen with the damage of the OB program and decay of general surgery volumes. An increase in the utilization could help our key financial indicators and also develop an effective profit plan for years to come. In order to increase the amount of specialists that are in the center we will need to target the patients who need total joint care. Developing a patient navigation system for these pacific patients can be a huge way to market the new service line to the community also coordinating care and appointments for the patients. This will also be a chance to provide physicians with the ability to sustain private practices and still work in the facility and have hospital privileges. It is suggested that we continue to work closely with those practices that are moving in the same direction as Trinity help outline the exact plan that has been developed for the marketing. A key marketing strategy that can be used in the marketing area is advertising. Highlighting the high quality services and giving the physicians satisfaction rate which is 90% could convince new patients to come to Trinity. Adding the orthopedic group adjacent to the Trinity campus, a referral service could be developed. The system should be set up as Trinity refers the orthopedic cases to the physicians group who will then in return refer all of their patients to the new orthopedic center for surgery, physical therapy, etc. Working directly with the physicians can give a more unified unit where everyone is able to benefit and also help increase their revenue equally among the practices and the hospital. Marketing can weigh in  on the expanding growth of the orthopedic specialists that are on staff and the new orthopedic center. Patients will be provided with referral information if the patient is in need for physician’s services on Trinity campus. We can also give referral for physicians who are not directly connected to the Trinity facility but have privileges at the facility. A selection committee will invite short-listed candidates for interviews, videorecordings of which will thereafter be made public. 5. Every month on its website, the  Lokayukta  will publish a list of cases dealt with, brief details of each, their outcome and any action taken or proposed. It will also publish lists of all cases received by the  Lokayukta  during the previous month, cases dealt with and those which are pending. 6. Investigations of each case must be completed in one year. Any resulting trials should be concluded in the following year, giving a total maximum process time of two years. 7. Losses to the government by a corrupt individual will be recovered at the time of conviction. 8. Government officework required by a citizen that is not completed within a prescribed time period will result in  Lokpal  imposing financial penalties on those responsible, which will then be given as compensation to the complainant. . Complaints against any officer of  Lokpal  will be investigated and completed within month and, if found to be substantive, will result in the officer being dismissed within two months. 10. The existing anti-corruption agencies [CVC], departmental vigilance and the anti-corruption branch of the [CBI] will be merged into  Lokpal  which will have complete power authority to independently investigate and prosecute any officer, judge or politician. 11. Sum is the present indicative tense of the verb esse, meaning to be. In todays knowledge economy, efficient management of human capital ensures success for the organization. This tells the importance of human resource management. It is about managing human capital in the same way as asset management or financial management. Actually human resource management acts as a medium of exchange between employees and organization. Employees offer knowledge, abilities, skills, efforts, time, motivation, commitment and performance to the organization in return for job security, empowerment, generous pay for performance, training, promotion and trustful relationship. Thus human resource management is considered as a matching process that is matching organizational goals with employees needs in order to satisfy both optimally. The more formal definition of human resource management is the activities undertaken by the organization to attract, develop and maintain an effective workforce within an organization. (Fombrun, Tichy and Devanna, 1984) Both approaches are opposite as they are based on different sets of assumptions. (Storey 1992) Soft HRM has humanistic edge in managing employees while hard HRM considers employees as resources which have to be managed in the same way as capital equipments and raw materials. That is hard HRM is bit more technical and mechanical in its approach which involves in obtaining as cheap labor as possible that should be fully exploited. Soft HRM advocates unitary perspective which means employees and organization needs and interest are coherent which leads to mutual goals, influence, respect, rewards and responsibility. The outcome is therefore employee commitment and organizational success (Walton 1985). On contrary, pluralist perspective sees differences in employee and organization goals as a cause for conflicts and problems. Management’s task is to induce the appropriate behavior in workers so that their actions accomplish the company’s goals, not their own. This paves the way for showing direction and coercion by management. This perspective underlies hard HRM. .( Price , 2007) Mc Gregor in 1960 gave Theory X and Theory Y about the nature of employees. Theory X depicted employees who dislike work and try to avoid it when they can. People have to be coerced to work and have to be closely directed and regulated thus leading to tight managerial control. On the other hand theory Y depicted employees who like to work and exercise self direction and self control if they are committed to the goals and objectives. In this case there is loose managerial control and managements function is to foster individual growth and development. Apparently soft HRM is associated with theory Y which emphasizes employees commitment through trust, open communication, training and development and autonomous work environment. This will produce employee behavior which is self directed and this is the main reason for organizations competitive advantage. Whereas hard HRM contingent to theory X, focuses on quantitative, calculative and strategic aspects of managing HR as for any other factor of production. The practices of hard HRM consist of strict performance appraisal, supervision and external control over individuals activities. Now we will examine how soft and hard HRM approaches lead to different kinds of activities and outcomes at different stages of human resource lifecycle. The first stage is of attracting the potential employees. This requires human resource planning by forecasting HR needs and matching the individuals with expected job vacancies. The soft HRM will seek to forecast needed employees in order to complete a work unit or finding the best mix of employees for the team in order to elicit commitment from team members by setting of good team norms and strong cohesiveness. Whereas hard HRM will look to minimize the need for additional employees and will try to reduce the head count. This will lead to incomplete work unit. The job vacancies will not be fully matched with potential employees, which will lead to incomplete work outcomes or delays in achieving goals deadlines. However hard HRM is best suited in condition of financial crisis and economic recession. In these conditions companies are incurring losses and they cannot afford hiring of new employees. Hard HRM is helpful in minimizing external hiring and shifting and relocating existing employees within organization. This will make existing employees loyal because they were not laid off by the organization when downsizing is the only option that remains during financial crisis. (Fombrun, 1984). The recruitment and selection is the most important process in hiring of employees. It requires analysis of both job applicants and job itself. We have to look for desired characteristics in applicants so that he must make a good match with particular job requirements. If his skills, education and experience are not adequate for the specific job then it will lead to frustration and confusion. The result will be poor performance, job dissatisfaction and high turnover. Both soft and hard HRM approach will provide realistic job preview and job description so that employees can judge their potential for a specific job. However soft HRM approach will be more insightful as it will look into the hidden personality traits, attitudes and beliefs of the applicants so that they can be better integrated into overall corporate culture, norms and values. Whereas hard HRM will only look to match the applicants skills with the technical specification of the job. Soft HRM give more attention to the human processes such as communication, sharing of knowledge, cohesiveness and trust among employees. Interviews, paper pencil test etc are the most common selection devices and are used by both approaches. However soft HRM approach has additional selection devices such as personality test, psychological test, case studies and different types of surveys. The second stage in HR lifecycle is development of effective workforce which includes training and performance appraisal as the two most important activities. Soft HRM approach will be more inclined towards training for individual advancement and career development. Soft HRM will go for various types of training techniques such as on the job training, class room training, computer assisted instructions, conferences and case discussion groups. Employees will be made to learn multiple skills so that they can be rotated among various jobs in order to reduce monotony and introduce variety. Hard HRM will see training as an expense. It will usually design job which leaves little room for showing discretion and creativity. The job is monotonous and set rules and procedures are there to perform the job. So training is limited to learning those specific job procedures which limits career advancement. This reduces employee motivation and cause job dissatisfaction and high turnover rate because of increase in monotony. The practice of hard HRM is most suitable in assembly line work. However it will fail in work demanding creativity and originality and whose environment is more unstable and uncertain, for example, film industry. While considering the activity of performance appraisal, hard HRM is more stringent in its appraisal process. The poor performance is mostly attributed to individuals lack of ability and no consideration is given to various external factors influencing the individuals performance. External factors are outside individual control and includes pathetic work environment, work place conflicts, distrust, no sharing of information and resources, bad relations and poor communication with top management. (Drucker , 1954 ) On the other hand soft HRM gives objective feedback on employees performance. It also uses the technique of 360 degree feedback that uses multiple raters and self rating to enhance the reliability and credibility of feedback in the eyes of employees. Multiple raters can include customers, co workers, supervisors and subordinates. Employee is also given a chance to explain his point of view and give explanation if his performance is not up to the standard. At the end of the appraisal top performances are also rewarded with bonuses, recognition and promotion. The feedback style of soft HRM is such that employees are motivated to improve their performance further. It enhances employees self efficacy by making clear role expectations and removing role conflicts and role ambiguity. This approach is therefore best suited for organizations whose culture encompasses total quality management. TQM stresses for customer satisfaction by providing better quality product or services through dedication to training, continuous improvement and teamwork. The third and last stage in HR life cycle is maintaining of workforce so that they continue to work for the organization over the long run. This stage consists of four activities such as rewards management, industrial relation, occupational health and safety and termination. In soft HRM approach rewards are such that it recognizes individual’s accomplishment as well as teamwork. Rewards are administered in such a way that it promotes collaboration and cooperation among employees so that they work as a unit for the overall goals of the organization. The focus is on creating the synergy so that different department of organization works coherently and in alignment of corporate strategy. Ivancevich, 2003). Soft HRM approach also gives rewards which increases intrinsic motivation of employees. Intrinsic motivation to work comes from the internal satisfaction and honor one feels when he completes some meaningful work which makes the difference for the organization. Apart from basic salary, less effort is made to recognize individual performance. However calculated yearly bonuses are given when year end profit target is achieved. In other words no effort is made in hard HRM’s reward system to increase employees’ commitment to work. The main problem is that hard HRM follows corporate strategy in rewarding employees and no analysis is done about employee’s needs and desires. Soft HRM is good enough as its rewards system makes a best fit between employees’ needs and rewards. Moreover the other organization dynamics which affects rewards system is employees’ perceived equity of rewards. If the distribution of rewards is not considered equitable by employees then motivating effects of rewards will vanish. There will be feeling of cognitive dissonance in employees and to remove this feeling, he will either alter his inputs to the work or will demand changes in rewards. The soft HRM approach dealing with human processes designs reward system to improve employees’ perceived equity while hard HRM fails to do so. According to Herzberg, working conditions, pay, good company policy and interpersonal relationships are called hygiene factors and their presence removes job dissatisfaction. The hygiene factors are well cared by soft HRM approach. The hard one fails to provide hygiene factors because its main objective is to accomplish a task in most economical terms as possible. Mother’s love Essay

The relationship of a daughter and mother who is kindhearted and caring towards her daughter is one of the most valuable person a child has and should take for granted. In the short story by Anna Quindlen called â€Å"Mothers† is about a nineteen year old girl who her name was never mentioned in the story. The narrative has lost her mother and is trying to accept the reality that she is gone. The nineteen-year-old girl describes her life situation as if her mother was still alive, mentioning, â€Å"taking care of the wedding arrangements, or come and stay for a week after the children were born.† The young girl is conflicted over the thought of fantasies and reality, realizing that if her mother were still alive she would have strongly bonded with her and value every single moment.
